A Grounded Theory Approach to Overcoming Ageism by the Working Elderly

Abstract
Using a grounded theory approach, this study investigates the causes, processes, and structures which are used to intensify ageism in the labor market as well as the strategies employed by older adults to overcome bias and discrimination. Through a grounded theory analysis of 18 in-depth interviews with working elderly individuals, 15 categories, 45 subcategories, and 107 concepts, and paradigms in the experience of ageism are identified. Causal conditions of ageism are negative perceptions about ageing and anxiety about old age by the working elderly. Contextual conditions are changes in older individuals` status within the family, social participation and exclusion, and psychological changes that older individuals face. The main phenomena identified are the pursuit of productive life and anxiety of the working elderly, while intervening conditions are family supports, the motivation to work, and anxiety of being laid off. In order to overcome ageism, the elderly actively and passively engage in action and interaction strategies which improve their quality of life and prolong their time in the workforce; many workers tend to meet the retirement age without layoff by employing such strategies. These findings have policy implications; ageism may be reduced and employment for the elderly may be facilitated by identifying conditions of ageism and analyzing older workers` reactions toward ageism and the strategies used to overcome this type of discrimination.
